AI did not replace recruiting. It changed the cost of every step around recruiting. Writing a resume got cheaper. Sending outreach got cheaper. Summarizing an interview got cheaper. Deciding who will succeed in a messy team still costs a human with judgment, accountability, and skin in the outcome.
Here is what is actually shifting, tool class by tool class, and what still cannot be outsourced to a model.

AI resume tools
What changed: Candidates draft, rewrite, and tailor resumes in minutes. Recruiters and TA ops use AI to parse, summarize, and rank applications. Both sides can flood the other with polished text.
Upside: Faster first drafts. Clearer bullets for people who were always strong and bad at self-marketing. Quicker triage notes for recruiters drowning in volume.
Downside: Homogenized language. Inflated claims. Screens that reward prompt fluency over craft. More applications per role without more signal.
Recruiter practice: Treat AI-polished prose as table stakes. Score work samples, portfolios, and structured evidence harder than cover-letter poetry.
AI interviews
What changed: Chatbots run screens. Async video tools score speech patterns and keyword coverage. Some loops use AI to generate question banks or flag inconsistencies.
Upside: 24/7 scheduling relief. Consistent knockout coverage. Less calendar thrash on early screens.
Downside: Candidate distrust. Accessibility and accent bias risks. False confidence from a “score.” Strong people who refuse to perform for a bot.
Recruiter practice: Disclose AI use. Keep a human path for finalists and edge cases. Never let a model be the only rejector for roles where judgment is the job.
AI sourcing
What changed: Tools draft Boolean, suggest lookalikes, scrape public profiles, and personalize first-touch messages at scale.
Upside: Recruiters cover more ground. Niche skill searches get a head start. Silver-medalist rediscovery inside the CRM gets easier.
Downside: Spam that burns employer brand. Lookalike hiring that clones the current team. Personalization that is obviously fake.
Recruiter practice: AI proposes the list. Humans choose who gets a real note. Cap daily outreach. Measure reply quality, not send volume.
